Those Nasty Questions

There are a lot things that a recruiter needs to know about your (the candidate) situation in order to do their job well. I could probably think of a 100 things but I won't list them all now in order to prevent your early unscheduled nap. A lot of the things we ask help us assess urgency. Like most decisions, urgency is one of the things that drive the timeline of a decision.

I know that most people who read this will change jobs in the next 10 years. My clients who hire me to find qualified candidate in a position now to make a move are not interested in candidates interested in making a move in 10 years or even 2 years. We are looking for people who are in a position now to make a move. In most cases, just having an interest is not going to be enough. As a result, all I can do or any recruiter can do is probe by way of asking questions to make sure that no one gets their time wasted in the process of interviewing. Time is one of those things that no matter what you do, you can't get back if you lose it.

So, even though some of the questions that you get asked may seem inappropriate, if you are dealing with a good recruiter, those questions are important. I'm going to give you an example of a real call that took place yesterday between me and a candidate who contacted me about a new opportunity.

The candidate worked at AMD and I am aware of the AMD layoffs that took place there. I asked the candidate if he was affected by the layoffs. He became irate and questioned why this was important. I explained it is important for me to know because I need to know as much as I can in order to do my job which is to ensure that if an offer gets generated, it's an acceptable offer and it gets accepted. So I asked again a little differently. I asked if he was currently employed and if so, is there a time line on that employment. Again, the candidate got very agitated and questioned why at this point what I was asking was important. I knew right away, this relationship was not going to go anywhere and we both ended the call.

Changing jobs is not easy, I am sure it is one of the most challenging situations right up there with death, taxes and divorce. Thing is though, there are things a recruiter needs to know in order to ensure everything works out for the best. I would advise you to answer these questions, it will go a long way and if things work out, you get a new job with a company you like and ideally it's a position that will provide an enhanced level of challenge, responsibility, and money. It all sounds good right? As for me, Recruiting can be a thankless job. I love it thought. Have a great day.

Recruiting can be a thankless job sometimes

Being a recruiter can be a thankless job. It can and usually is very transactional. We get called when we are needed and after we deliver, it can be the end of the line. Sometimes though you can find things or hear things that make you feel that you did good. Here is a quick example. Back in the mid 90's I recruited a software engineer who was working on Toronto for a client of mine in California. I rarely ever met the candidates I was working with because they were in the US and I am in Toronto. In this case though we met at a coffee shop so we could say hello to each other. I placed him with my client and we had a few conversations after that but that was it. Last week, I thought I would call him and say hello. I tracked him down and gave him a call. He answered and I said hi, It's Jason Davis, do you remember me? Of course he said no and I proceeded to remind him of who I was was. He said Oh Wow, you changed my life. I said for the better? He said yes! He is now a manager at a different company and he loves California and has done very well. It's the little things.

It's interesting to see where people are now. I have information of well over many many hundreds of hardware and software engineers from ATI. The company does not exist anymore and it's interesting to see where everyone is working today. I spent some time yesterday night looking at some of the software engineers who were writing device drivers back in the 90's and found an interesting company headed by Alexander Neshmonin. He is in Toronto and started a company called 3D Condo Explorer. It's an interesting company and it seems things are going well for them.

I think it's great when people try to create interesting ways to attract candidates. There is a guy named Raj Singh who runs staffing at Intersil. He has come up with new system that hooks into your network on Facebook and allows the sharing of job opportunities. The site is called myjoblinx. I would be amazed if there is a rush of design engineers in the semiconductor industry applying for jobs this way. Maybe I am wrong. I plan on calling Raj this week to get the lowdown.

Here is my tip of the day:

When a recruiter calls you and asks if you are interested in a new opportunity. You should always say - yes I am providing it proves to be an enhancement over what it is I do today. The recruiter is going to say "Fantastic" and then ask you some questions about your background and then tell you a little about the position he or she is recruiting for.

Every smart person should be interested in something better and by saying yes, you are opening up to have a good investigative conversation. It does not mean that you are ready to go into your manager's office and resign.

Always be open to a conversation about your next opportunity. I guarantee your boss has the same attitude.

Congrats to Doug Berg and the entire team at Jobs2Web. It was just announced that they were acquired by Successfactors which as it turns out was just bought by SAP. I learned about that acquisition through one of the dumbest posts I have I ever read on Techcrunch.

Looks like Jobs2Web was acquired for about 110 million. Not bad!

Counter Offers

Counter offers happen all of the time. It happens a lot in the Semiconductor Industry. There are some who feel it is no big deal to accept a counter offer, after all it's all about the money. Others, including most recruiters feel it is a mistake and there is a ton of stuff written about it.

In the immediate future, MEMC also intends to develop expertise in solar silicon wafer manufacturing. Silicon based solar panels show significant promise as one of the sources that can meet the emerging alternative energy needs of the modern world. Silicon polycrystals, termed solar ingots, produced by the Directional Solidification of silicon from silicon melt (melt casting) are a typical source of solar silicon wafers used in the manufacture of solar panels. Solar silicon wafer processing involves various operations such as the production of silicon multi-crystals and mono-crystals by the Directional Solidification or the Czochralski process, the mechanical slicing of silicon crystals into wafers, wafer surface grinding, chemical etching, and cleaning. Effective research and development in the wafer manufacturing industry requires understanding of various fields of science and engineering. Solar R&D, a newly formed group within MEMC's R&D, specializes in conducting cross-functional research across various fields of applied science and engineering relevant for solar wafer production. It intends to hire a motivated expert in crystal growth and general solidification. The candidate is expected to be able to analyze physical systems involving phase change, complex hydrodynamics, heat transport, mass transport, and chemical reactions. A strong background in analysis of physical systems along with the capability develop processes based on smart heuristics is required. The candidate's expertise in process development must be based on a clear understanding of secular and cross-functional idea of science and engineering. This is because the candidate is expected to eventually evolve as an expert in various specialties of chemical engineering, ma terials science, mechanical engineering, and solid-state physics. For the first two years, the goals of the job for the candidate are clearly defined. The successful candidate is required to develop a Directional Solidification process for the manufacture of solar silicon wafers in a high-volume manufacturing environment. After that, the researcher has considerable freedom in defining their own goals towards improving solar cell efficiency, process improvements, etc. The job offers challenging opportunities for the candidate to develop as a process researcher and developer. A good understanding of crystal characterization techniques, the physics of silicon wafer production, and the influence of silicon material properties on the solar cell efficiency are desired in the candidate. The candidate is expected to propose, test, and implement process changes that yield silicon crystals with desired characteristics. Some prior experience with Directional Solidific ation (DSS) process, melt casting, and furnace design is desired but not absolutely necessary in a candidate. The capability to analyze cause and effect relationships in complex physical systems, based on sound knowledge of dynamics of the physical systems and the observed data, however, is absolutely necessary. The candidate's intellectual capability and adaptability to the job are far more important than the candidate's direct experience in Directional Solidification. Solar R&D will provide significant guidance but the candidate must also be able to independently learn and teach. The candidate will also interact very closely with other key R&D groups, such as Crystal growth R&D and Quantitative Silicon R&D, who will provide significant experimental and quantitative guidance for the process development. The candidate is expected to translate his/her knowledge and analysis of the dynamics of Directional Solidification into industrial applications in a shor t period of time. Since the job is intellectually demanding, candidates with doctorates in science or engineering are encouraged to apply. Pat Quiggle is the Director of Global Talent Management for International Rectifier, a global manufacturer and supplier of power management semiconductor products located in El Segundo, CA. He has been in his current role since August of 2003. Pat is responsible for level 2 and 3 staffing activities, entry-level engineering rotation program, succession planning, professional development programs, and IR’s global talent review process.

Prior to International Rectifier, he worked 21 years for General Electric Company where he excelled in a number of Human Resources roles for GE businesses in a variety of US locations. Pat’s GE career ultimately led to GE’s Lighting Business in Cleveland, OH where he was the Director of Human Resources for the Lighting Technology Division. He left General Electric in 1993 and relocated to Southern California.

Pat received his undergraduate degree in Labor and Industrial Relations from Cleveland State University in 1970 and a Masters Degree in Organization Development and Analysis from Case Western Reserve University in 1983. He became a certified Hudson Institute of Santa Barbara Coach in 2001 and is certified by the International Coaching Federation (ICF). He also holds certifications in Personnel Decisions International 360º Profilorä, The Lominger Career Architect, The MBTI Type Inventoryä, and Hay-McBer’s Emotional Competence Inventory.

Q & A with Pat:

How long have you been with your company and what is your position within the company?

“I have worked for International Rectifier for the past 4 years. I am the Director of Global Talent Management.”

How many years have you been in recruiting within the Semiconductor Industry?

“I have been involved in recruiting semiconductor candidates for the same time as I have worked at IR. I find recruiting in semiconductors more difficult than other places I’ve worked. Experienced talent is tougher to find – I think there are fewer qualified technical people. We seem to fish in the same small pond with our competition. It’s pretty tough.”

How would you describe your particular niche in the semiconductor?

“International Rectifier is in the power management niche. Our products refine power, save energy, and address problems of power density.”

Do you see an increase in open requisitions? If so, what kinds of people are you looking for?

“I don’t see an increase right now. The business environment is a bit lethargic right now but there is always a need for qualified IC designers, applications engineers, and field applications engineers. These individuals are traditionally trained in electrical engineering.”

Why would someone who is employed and satisfied or at least, somewhat satisfied with their current situation consider making a move to your company?

“We are a smaller company, lots opportunity for career growth, and we have cash reserves to grow through acquisition or otherwise. IR is a stable company with great products and we just celebrated 60-years of existence.”

What are your top five hiring priorities in your forecasts?

“Sales Account Managers, Field Applications Engineers, IC Design Engineers, Applications Engineers, Technical Marketing.”

What specific niche talent areas are you finding particularly challenging? What strategies have you attempted to address the issue and detail your success stories and continued obstacles.

“Sales Account Management and FAE. We’ve done advertising, retained search, used researchers, referral programs, etc.”

How would you describe your staffing organization's proactiveness in meeting your talent forecasts?

“Very proactive but results are slow, even with great effort.”

Is there anything you would like to say to potential engineers about why your company is a great place to work?

“Stable company, great locations to work, excellent products, competitive pay and benefits.”

What are your expectations when interviewing a potential candidate?

“Listen to and answer questions asked. Be frank. And be forthcoming with information. The worst thing is to have a candidate that you have to drag information out of. “

What gives your company a competitive edge over its competition?

“We love technology, hate bureaucracy, and have a smart, diverse workforce.“

Tom Vegos serves as Director of Human Resources / Staffing for Semtech Corporation - a leading Analog /Mixed signal IC company headquartered in Southern California. Prior to Semtech, Tom was Staffing Manager for Intel’s ICG group and was responsible for staffing several of the business units within that organization.

Tom has been in the HR /Staffing field for over 15 years and prior to that was a partner in a contingency based IT search firm. A native of New Jersey, Tom has a BA in Behavioral Science from Widener University in Chester, PA

Tom was kind enough to share his perspectives on the state of the semiconductor industry in general, and, more specifically, how the business environment has effected Semtech’s hiring priorities. Tom provided an in-depth look at Semtech’s proactive approach to meeting its staffing priorities.

Q & A with Tom Vegos, Director of Staffing, Semtech

How long have you been with your company and what is your position within the company?

“I have been with Semtech for close to four and a half years. Prior to Semtech, I worked with Intel as a Staffing Manager for their Communications Group (ICG). “

How many years have you been in recruiting within the Semiconductor Industry?

“Overall I have ~8 years within the semiconductor field. Prior to moving into semiconductors I worked for an electronics manufacturer and a mortgage company. For me, moving into the semiconductor field was relatively painless in the beginning, however after a short introduction, I did come to terms on how complicated these products are and the amount of infrastructure and technical expertise needed to move a product from inception to final production. “

How would you describe your particular niche in the semiconductor industry?

“We are a leader in the integration of power management functions used in portable, battery operated, and telecommunications applications. Our products focus on high-volume product lines like cell phones, Mp3 players, and notebook computers, and our products are designed to be adaptable to other non-portable applications as well.”

How would you compare your product line sales growth as compared to the overall semiconductor industry in the present economic climate?

“The analog semiconductor sector continues to grow at or above the average rate for the entire industry. Our sales growth has seen four consecutive quarters of growth since the last downturn in the semiconductor market, and our sales projections plan on growth to exceed the industry average for the foreseeable future. We are now producing twice as many new product releases as a year ago, all of which are expected to lead to substantial sales growth.”

Do you see an increase in open requisitions? If so, what kinds of people are you looking for?

“Yes, we see a definite increase in requisitions and business seems to be on an upswing. Overall, we are not that different from most semiconductor companies in that we are always looking for strong analog design engineers, test engineers and technically competent marketing professionals.”

Why would someone who is employed and satisfied or at least, somewhat satisfied with their current situation consider making a move to your company?

“That is a question that most staffing professional have to deal with every day and once answered correctly, can make the difference between landing or losing a “top” candidate. In our particular situation, Semtech is in a growth period and over the last few months has received very positive reviews from both industry insiders and Wall Street. The types of candidates we go after need to be forward thinking, believe in what the company’s future will look like and what this will mean for them from both a personal and professional level.”

What are your top five job family areas your staffing organization has prioritized in its hiring forecasts?

“Engineering to include: Analog Engineers with experience in low power IC’s, Test Engineers, Device Modeling Engineers, Quality, Sales/ Marketing.”

What specific niche talent areas are you finding particularly challenging? What strategies have you attempted to address the issue and detail your success stories and continued obstacles?

“As mentioned earlier, good analog designers with low power experience are extremely difficult to source as are knowledgeable sales and marketing professionals. In an effort to address this lack of talent we have been relying heavily on our in-house employee referral program – which is pretty rich - as well as increasing our Company “Brand” with the help of our Marcom group. Based on the size of your company, success stories come in different versions, the fact that we are able to recruit top talent away from some of our larger competitors is always a good starting point. The obstacles we (and others) face is the issue of supply and demand of very technical talent that we all search for. Overall, the types of people we want working for us are the ones that understand and believe in our value proposition and can look beyond our current size / revenue and see a ‘diamond in the rough’”

How would you describe your staffing organization's proactiveness in meeting your talent forecasts?

“Great question. As we are a very lean group, we stay very close to our customers and try to balance their needs with the overall budgeted forecast of the Company. In our view, being proactive means encouraging managers to not only look at filling their current needs, but also look at how they plan to grow their resources internally or via new college grads – which I highly recommend doing.”

Is there anything you would like to say to potential engineers about why your company is a great place to work?

“Semtech is a company with a rich history of developing innovative product for a variety of applications. Candidates need to be prepared to join a team of highly dedicated and knowledgeable professionals who share a common vision of personal and professional growth. What are your expectations when interviewing a potential candidate?

“Overall, we look for technical competence in the specific area that the individual is interviewing for. Since we are not as large as many of our competitors, we also look for candidates that have a work/ life balance and that are interested in growing within the organization. Our interview process is pretty straightforward, however when we meet for our “candidate debrief’ process, we review the candidate from an overall perspective not just if he/she can do the the job. How the person fits into the group is just as important. “

What gives your company a competitive edge over its competition?

“Strong leadership, technical expertise, loyalty to our customers with a reputation of doing whatever it takes to fix a problem, and without being marred with excessive internal bureaucracy. Additionally, we have various design centers throughout the global which allows us to be flexible on where we locate our staff.”
